Abstract

Drawing on Kahn’s job engagement theory, Wrzesniewski and Dutton’s job crafting theory, and Kristof’s Person-Organization fit theory, this study proposed and tested a hypothetical path model in which social workers’ job engagement was shaped and promoted by job crafting through Person-Organization fit, psychological meaningfulness, psychological safety, and psychological availability. The statistical results on 194 paired responses from 16 social work organizations show that job crafting directly shaped and promoted job engagement, or indirectly, through Person-Organization fit, psychological meaningfulness, and psychological availability. The theoretical contributions of the study are discussed, as are the practical implications.

Practice points

• Shaping and increasing the job engagement of social workers should be a good way of retaining social workers and promoting the quality of social services.

• Job crafting can create engaged social workers, either directly or indirectly through Person-Organization fit, psychological meaningfulness, and psychological availability.

• Social work organizations should provide interventions to guide social workers in crafting job engagement based on their strengths, especially when they have a low Person-Organization fit and lack initiative.
